The Equity in Action Model, explained for senior leaders

Last updated:

The Equity in Action Model is Celeste Warren's six-element framework for turning good intentions into everyday leadership practice.

It gives leaders a practical way to examine how their decisions, behaviors, and organizational systems shape the experiences and opportunities of the people they lead. CRW Diversity uses it across executive advisory, executive briefings, and leadership workshops.

What is the Equity in Action Model?

The Equity in Action Model, created by Celeste Warren of CRW Diversity, is a framework of six elements: Awareness, Access, Advocacy, Action, Accountability, and Empowerment. It starts from one idea: equity doesn't become real simply because an organization believes in it. It becomes real through the decisions leaders make every day.

Procedure

The six elements and a question for each

  1. Element 1 of 6

    Awareness

Understand how assumptions, experiences, and organizational patterns influence decisions.

Ask: What assumptions are shaping this decision, and whose experience is missing from it?

  2. Element 2 of 6

    Access

Examine who has access to information, opportunities, relationships, and resources.

Ask: Who heard about this opportunity first, and who never heard about it at all?

  3. Element 3 of 6

    Advocacy

Use your influence to ensure talent, ideas, and perspectives aren't overlooked.

Ask: Whose work deserves my voice in the room where decisions are made?

  4. Element 4 of 6

    Action

Turn awareness and good intentions into deliberate leadership decisions.

Ask: What will I decide differently this week because of what I now see?

  5. Element 5 of 6

    Accountability

Look beyond intentions and pay attention to outcomes.

Ask: Do the results match what we said we intended?

  6. Element 6 of 6

    Empowerment

Create the conditions for people to contribute, grow, and use their voices.

Ask: What would let people here contribute more fully than they do today?

In practice

How senior executives use the model

In executive advisory, the model is a lens for a specific decision: a promotion slate, a reorganization, a new policy. In briefings, it gives a senior team shared language. In workshops and Equity in Action for Managers, it becomes a set of habits leaders practice.

CRW Diversity offers a free guide, 6 Practical Ways to Lead More Fairly, Intentionally and Effectively, with key insights, reflection questions, and simple next steps for each element. It is available on the main CRW Diversity website.

Why focus on systems instead of just changing people?
Because individual effort only goes so far when the systems around people restrict it. Celeste Warren's experience is that lasting change requires asking what within the organization is helping people succeed and what may be getting in their way. Policies, practices, access to opportunity, leadership decisions, and unwritten norms shape culture every day.More answers in the full FAQ
How do you measure whether culture work is working?
The Accountability element of the Equity in Action Model points the way: look beyond intentions and pay attention to outcomes. In practice, organizations track who gets access to opportunities, promotions, and resources, and how people experience work. The specific measures are best agreed at the start of an engagement so progress is judged on evidence.More answers in the full FAQ
